Imposter Syndrome in Engineering: Why It Hits High Performers Hardest (and What Actually Works)
Roughly seven in ten people working in tech say they’ve experienced imposter syndrome at some point. In some sub-populations — women in engineering, first-generation graduates, people who switched in from non-traditional backgrounds — the figure climbs higher.
What gets reported less often is who, inside that 70%, is suffering most. It isn’t usually the people you’d expect. It’s not the underqualified or the under-experienced. It’s the engineers and scientists with full CVs, strong technical reputations, and recent promotions.
Imposter syndrome is not a feeling that you’re bad at your job. It’s a feeling that you’ve fooled everyone into thinking you’re good at it — and that, sooner or later, the reveal is coming.
This post is about why that feeling is especially common in technical fields, why most of the popular advice doesn’t actually shift it, and what does.
Why engineering is fertile ground for imposter syndrome
Three features of engineering culture combine to feed it.
One: the work is structurally humbling. Software engineering, in particular, is one of the few professions where you spend a lot of your day not knowing how to do something. You hit a bug you’ve never seen. You read a codebase someone else built and don’t recognise the patterns. You pick up a new framework and feel like a junior again. The very nature of the work means that even very senior engineers spend hours each week confronting things they don’t immediately understand. If you mistake that feeling for evidence of incompetence, you’ll feel like a fraud most days.
Two: the field is wide and getting wider. Twenty years ago a competent engineer could plausibly understand most of the stack they worked on. Today, the surface area is so vast that any one engineer is necessarily ignorant of huge swathes of their own field. There’s always a Hacker News thread or a conference talk about something you don’t yet know. For a certain kind of mind — the kind that became an engineer in the first place — that gap reads as inadequacy.
Three: technical communities reward demonstrated knowledge and quietly punish admissions of not-knowing. Even healthy engineering cultures have a tacit hierarchy in which the engineer who confidently has an opinion outranks the engineer who admits they’re still figuring it out. Over years, this trains people to hide uncertainty — which is the social fuel imposter syndrome runs on.
Add to this the fact that the most rigorous, self-critical thinkers are often drawn to engineering and science in the first place, and you have a near-perfect storm.
Why imposter syndrome is also a burnout risk
There’s a quieter cost to imposter syndrome that doesn’t get enough airtime. People who feel like a fraud over-prepare. They work longer than they need to. They double-check things that don’t need double-checking. They can’t bring themselves to say no to requests because they think their value is contingent on saying yes. They take feedback as confirmation rather than information.
This is one of the reliable paths into burnout in technical careers. The imposter pattern doesn’t just feel bad; it reliably costs you hours per week, every week, for years. By the time the burnout itself shows up, the cause has often been quietly accumulating for half a decade.
Why the usual advice doesn’t help
If you’ve ever read an article about imposter syndrome, you’ll have seen the standard advice. Keep a list of your achievements. Reframe your inner critic. Remember that even senior people doubt themselves. Talk about it with peers.
None of this is wrong. All of it can help, around the edges. The problem is that none of it touches the actual pattern.
Imposter syndrome isn’t a logic error. It’s not that you’ve done a bad job assessing your own competence and need to be presented with better evidence. The whole point of the syndrome is that the evidence is already there — the promotions, the strong reviews, the fact that everyone else trusts your judgement — and your nervous system is finding ways to dismiss it. You attribute the success to luck, to timing, to the kindness of a manager who hasn’t yet noticed.
This is why a list of your achievements doesn’t fix it. The part of you generating the imposter feeling is downstream of cognition. It’s a learned association — at some level, your system has decided that being seen as competent is dangerous, or that being found out is imminent, or that your worth is contingent on never showing weakness.
Telling that part of you about your achievements is like telling someone afraid of flying that planes are statistically safe. They know. The fear isn’t operating at the level the data is being delivered at.
What actually shifts the pattern
In my coaching practice, the work that actually moves imposter syndrome happens at three levels.
Level one: the cognitive reframe. This is the standard advice and it does have a place. Noticing the inner critic, naming the pattern, building a more accurate inner narrative — these matter. But on their own, in my experience, they tend to dampen the symptom rather than dissolve the cause. People learn to manage the imposter voice rather than to stop hearing it.
Level two: the behavioural shift. Acting in spite of the feeling. Saying the thing in the meeting. Going for the role. Putting your name on the paper. This builds new evidence, in the body, that the feared exposure isn’t actually coming. Over time, behavioural courage compounds into a different self-concept.
Level three: changing the underlying pattern. This is the level most generic coaching doesn’t reach, and it’s where I tend to focus the work. The imposter pattern usually has roots somewhere — a moment in childhood when being smart was your safety, a parent whose approval depended on never falling short, a teacher who flagged you up as exceptional and made the bar feel impossible to fall below. These early imprints aren’t memories you need to relive in detail. They’re patterns of association that are still running.
A combination of evidence-led coaching and NLP techniques — used carefully and tailored to the person — is unusually effective here, because it operates at the level the pattern itself is operating on. Most clients describe the shift as the volume going down rather than the voice disappearing. They still recognise the imposter thought when it arrives. It just doesn’t run them any more.
What to do with this if you recognise yourself
If you’re reading this and noticing some uncomfortable agreement, a few suggestions.
Don’t catastrophise it. Imposter syndrome in engineering is normal and rarely something to be fixed in a clinical sense. For many people it’s a low-grade hum that doesn’t materially shape their decisions or their wellbeing. Awareness alone, plus some of the standard advice, may be enough.
But notice whether it’s costing you anything. The honest test isn’t do I sometimes feel like a fraud — almost everyone does. It’s: am I making smaller decisions because of this? Am I not going for roles I should be going for? Am I exhausting myself with over-preparation? Am I quieter in meetings than my expertise warrants? Am I avoiding visibility I’d benefit from? Is this part of why I can’t seem to switch off in the evenings?
